Competitions of professional excellence as a means of creative self-realization of teachers. Management skills contests - an effective practice of motivation and training

On November 8, a solemn rewarding ceremony was held following the results of the SRO Professional Skills Competition Association “School without Danger” for the best organization of work in the field of protection of educational organizations in Moscow.

The competition was held from April 1 to October 30, 2017 and consisted of five stages, during which the jury evaluated the participants according to various criteria. The contestants, with the support of their PSB teams, created video presentations, demonstrated theoretical knowledge and passed the stage of testing practical security skills at posts.

Twenty-nine of the best professionals in ensuring the protection of educational organizations were identified, of which six finalists were selected among the winners.

The President of the SRO Association “School without Danger” Sergey Saminsky in his opening remarks emphasized that such a contest is not just an initiative of the organization’s leadership, but also an initiative universally supported by the state. Recently, the President of the Russian Federation congratulated the winners of the international professional skill competitions WorldSkills. Russia first took part in this competition in 2013. Then our team did not take a high place. Now we are leaders in the preparation of working professions.

The security industry also joined this initiative. The SRO team Association “School without danger” has become a pioneer in this matter. Perhaps in the future, the selection criteria and evaluation of the contest participants, its other nuances will change. But the main thing is that he has a start.

We will continue contests, - emphasized Sergey Saminsky. - Since the apparatus of all private security structures, a self-regulatory organization, all functionaries exist only to ensure that the guards at the post at the right time clearly and professionally fulfill their duties. And we will do everything to build up their skills.

The head of the working group of the Coordinating Council for Security of the Department of Education of Moscow, Alexei Zhuravlev, said that, in his opinion, is fundamental to the work of the guard.

An integral part of your work is the ability to instantly navigate in a complex environment. This is the most important thing: to be able to correctly respond to the incident and thereby save the lives and health of those in the educational organization. Comparing with the situation for 2010, I can say that the level of professional training of the security has increased. I ask you all to maintain the level to which you have come now.

Sergey Saminsky noted the representatives of the SRO Association “School without danger”, without which the competition would not have taken place. Among them, the vice-president of the SRO Nikolai Stepanov, the head of the Training Center for Professional Qualifications of the SRO Tatyana Zaretskaya, the executive director of the SRO Maria Shapkina and others.

This event has given a lot to improve our educational process and our work as a whole, ”Nikolay Stepanov said. - We noted both the positive qualities, knowledge and skills of our guards, as well as those nuances that need to be paid more attention in the future.

Tatyana Zaretskaya, who first proposed the idea of holding a professional skill contest, said that this tradition has a long history. However, in the security community, she recalled, such a competition was held for the first time.

You are the best in your profession. The status of the winner is good, but he obliges a lot. Therefore, I wish you further professional development, I wish not to give up my professional positions.

The head of the expert department of the SRO Association “School without Danger” Vadim Yelensky, who became one of the examiners during the field tests of competitors, shared his opinion about the competition.

Private security organizations had a difficult task - to select the best employees to participate in the competition. Based on the results, we can say that they reacted to this conscientiously and as responsibly as possible. Before us are really the best of the best.

With warm words addressed to the contestants and the Executive Director of the SRO Association “School without danger” Maria Shapkina:

The most worthy representatives of the profession gathered here. Each of you, I emphasize - everyone, regardless of whether he won a prize or not, is already a winner. We can confidently say that all of you are fulfilling your duties not only conscientiously and responsibly, but also with your soul. During inspections, we have repeatedly seen with what respect and love children treat you. In our opinion, this is the most important indicator of your work.

Who are these people who have shown outstanding results among thousands of their colleagues, many of whom are also undoubtedly worthy of praise, coping with excitement, not confused before, at times, tricky questions of inspectors? Imagine them.

The third place was shared by the guard of LLC EURO-Alliance E.V. Sergeeva and security guard of the private security company SOBR LLC N.N. Zharikov. They received a prize of fifty thousand rubles each, a diploma signed by the president of the SRO Association “School Without Danger” Sergey Saminsky and letters of thanks from the State Duma deputy Anatoly Vyborny and the Moscow City Duma deputy Inna Svyatenko.

Second place - security guard of LLC ChOP Shield A.N. Belous and security guard “LLC Private Private Enterprise“ South-Delta ”S.A. Punk They also received a diploma signed by Sergei Saminsky and letters of thanks from Anatoly Vyborny and Inna Svyatenko. The cash prize amounted to one hundred thousand rubles each.

The winners were security guards of the private security company SOBR LLC, D.P. Gamzyukov and E.A. Kovaleva. In addition to the diploma signed by Sergey Saminsky and letters of thanks from Anatoly Vyborny and Inna Svyatenko, they received a cash prize of two hundred thousand rubles to each and a trophy - a challenge cup of the winner of the professional skill contest.

Denis Gamzyukov, thanking the organizers of the event, expressed his conviction that one should not stop at one competition. “We need to strengthen this experience for the most important thing - children and their safety,” he said. Elena Kovaleva expressed gratitude to the creators of the contest for the opportunity for the guards to prove themselves.

The Euro-Alliance Group of Companies became a real triumph of the competition, several representatives of which were among the best in the profession at once. Group Executive Director Nikolay Aksenov shared how this success was achieved.

We took this competition very seriously, having conducted a thorough internal selection, one might say, an internal competition. We examined each candidate both from the point of view of his current state and from the point of view of his learning ability, having invested a lot of work in the preparation process. Each competition enhances the prestige of the profession. Any athlete will tell you that the best training is competition. Any competition is better than classroom training. This competition is a concentration of experience and knowledge, their correction and understanding. Its meaning lies in this, that at the end of it we have become smarter and more professional.

All members of the jury note: during the competition they did not see anyone indifferent, and each security guard put maximum effort into this competition.

Such a competition is needed by the security community. Its importance is evidenced by the support provided to the organizers by the deputy of the State Duma of the Russian Federation Anatoly Vyborny and the deputy of the Moscow City Duma Inna Svyatenko, who highly appreciated the idea of such a contest. Therefore, no one doubts: next year a new competition will be held, and its winners will demonstrate an even higher level of professional skill.

    The main goal of this work is to help the masters of industrial training to develop and conduct professional skills contests in the following professions: "Electrician for repair and maintenance of electrical equipment", "Master of finishing construction work."

    The work will be interesting for the heads of institutions of secondary vocational education in terms of organizing competitions, as well as masters of vocational education and teachers to improve the quality of professional training of students.

    2. From the history of professional skills contests.

    Competition (from the Latin concursus - confluence, collision) - a competition to identify the best of the number of participants, submitted works, etc.

    Who will do the best job? Under this motto, apparently, spontaneous competitions arose at the dawn of the development of crafts. In Russia, traditional fairs, for example, Nizhny Novgorod, have always turned into holidays. There were booths, and carousels and games. Often, fairs were organized and labor tournaments - competitions of joiners, blacksmiths. True, these tournaments had their own peculiarities: each competitor jealously guarded their secrets, showed only the final result.

    And now in many countries around the world competitions are held annually, for example - plowmen. There is even a World Organization for Competition for the best quality plowing. On the main trophy “Golden Plow”, which is awarded to the winner, the motto “Let the world cultivate the land” is inscribed.

    In our country, the All-Union, and now the All-Russian, competitions for the title of the best turner, milling machine driver, driver, culinary specialist, builder, electrician, tailor, etc. are held annually. In the Russian Federation, the procedure for holding a competition since 1973 was specified by decisions of the colleges of the State Trade Union of the RSFSR, annual orders and orders. In the vocational education system from this time until the beginning of the 90s, contests were massive. Now, due to financial problems, it is sometimes difficult to conduct these events, but the students' interest in the competitions did not disappear, because they meet the psychological needs of young people, their natural desire to establish themselves in life, they open up great opportunities for the development of talents, skill, love for the profession, working wit, forms professional responsibility, professional honor - high moral qualities of a specialist.

    Developing and improving professional skill, it fulfills both personal and social needs, and at the same time it is a means of self-expression of a person. "The fact is that the ability to do your job well gives you great satisfaction, and the recognition of your ability by others becomes the main form of personal confirmation in a team."

    Professional excellence includes not only high quality indicators of work performed in compliance with the given technology and labor safety rules; but also such characteristics as the speed of operations, the minimum possible consumption of materials, energy, a careful attitude to tools and equipment, the ability to help and replace a comrade, which is most important with brigade forms of labor organization. Naturally, the work of each worker is only a particle in the overall technological chain of the site, workshop, enterprise, but the final result of the work of the collective depends on its results. It should be borne in mind that the quality of the operation by the worker affects the operational characteristics of manufactured products, i.e. on indicators that are so important not so much to the manufacturer as to the consumer. Of course, the component of professional mastery and their hierarchy are different for certain professions.

    3. Development and holding of a professional skill contest by professions: “Electrician for repair and maintenance of electrical equipment”, “Master of finishing construction work”.

    The competition of professional excellence is preceded by a large organizational work, which begins no less than 1 month before the date of the event. To organize and conduct the competition by order of the director, an organizing committee is created, which includes: deputy. Director of Management, Deputy. HR directors, teachers of the professional cycle, the most experienced masters of industrial training. A professional competition is held in the office and workshops of the technical school for 1 day. 3-5 students from each group take part in it, who are selected according to the results of group competitions. The organizing committee develops a competition regulation (Appendix No. 5), approved at meetings of subject-cycle commissions, it reflects:

  • competition goals;
  • organization and holding of a competition;
  • summing up, encouraging participants;
  • composition of the jury.

The main goals are: improving the organization of the educational process, determining the quality and raising the level of professional training, developing creative activity of students, developing interest in the profession being studied, deepening knowledge in special subjects, identifying and encouraging the most talented students.

The professional skill competition consists of 3 stages: preparatory, the competition itself, summing up and rewarding the winners.

The preparatory phase includes:

  • development by the organizing committee of a regulation on the competition;
  • development of practical and theoretical tasks by professional masters and teachers of special disciplines, coordination of tasks with the organizing committee;
  • development of criteria for evaluating competitive tasks by masters of secondary education, coordination with the organizing committee (the maximum amount of points in the theoretical part should not exceed the amount of points in the practical);
  • preparation and verification of equipment, materials;
  • festive decoration of technical school workshops.

(This is necessary in order to create a friendly friendly atmosphere and a good psychological mood during the competition).

The competition itself should be a holiday, so it begins with a solemn line and greetings by the director or deputy. Director of Management. Then the contestants are introduced to the procedure. Each participant draws an emblem with its number, which is pinned to the chest. Participants go into the office to perform the theoretical task, and after a 20-minute break in the workshops, where the practical part is held.

The theoretical task of the competition is a test, it consists of 10-15 questions on MDK, material science and drawing. (Appendices 1.1 - 1.6) The practical task corresponds to the curriculum and the requirements of the qualification characteristics of the corresponding category. All participants perform the same tasks on the same equipment with their own tool. The norms of time for the implementation of a practical task are determined. The evaluation criteria worked out in advance for each element are communicated at the introductory briefing.

The main task of the jury members is to monitor the students' compliance with safety procedures, the organization of the workplace, the discipline of technological sequence, the correct implementation of labor techniques and work. They record all violations committed by the contestants. The jury sums up according to the evaluation criteria. (Appendix 3.1) In case of equality of points, the time taken for practical tasks is taken into account.

Awarding of the winners is carried out in a solemn atmosphere in the assembly hall with the presentation of diplomas and valuable gifts.

Competition results are taken into account when assigning qualifications to graduates.

Competition of professional excellence to identify the "Best in the profession" among students is held annually. In the 2008-2009 academic year, the competition was held in several stages:

1) holding a professional skill contest among students within the study group;

2) a competition of professional skill among students in each profession separately.

The opening of the professional skill contest was held in a festive atmosphere on December 11, 2008 at the general school line. The director’s order on the competition, the composition of the jury and the organizing committee were announced, the schedule of events at the stand was posted. The opening was accompanied by a multimedia presentation, the content of which regulated the procedure for the competition and the historical moments of last year's competitions. Each group was awarded a symbolic “outfit” to participate in the competition.

When preparing professional skills contests for professions, a whole system of organizational and pedagogical events was held:

7. The volume of work performed was selected from the list of trial qualification works by profession for grade IV.

8. The necessary educational and technical documentation was developed. Each student was provided with it.

Before the start of each competition by profession, a ceremonial construction of the participants was held. The deputy chairman of the jury announced the tasks of the competition to the participants of the competition, presented envelopes with tasks. The initial stage included a theoretical task in the form of a test for knowledge of special technology, terms, materials science by profession, the second stage of the production task.

Summing up the results of the professional skill competition for the best student by profession was carried out by the jury by open voting. The jury members evaluated the practical work of the contest participants, and the level of their theoretical training within the limits established by the competition tasks. During the competition, the jury members controlled the correctness of labor practices, the technological literacy of the work, the timing of the tasks, compliance with labor protection and safety requirements.

Winners of the competition were determined by the best performance indicators of the competition tasks. The main criteria for evaluating the results of the competitive tasks were:

  • labor productivity and quality of completed tasks;
  • level of theoretical training;
  • application of rational techniques and labor methods;
  • fulfillment of student norms of time (development) for a competitive assignment;
  • the degree of industrial independence of the student in the performance of competitive tasks; rationality of the organization of labor and the workplace;
  • compliance with labor safety requirements in the performance of competitive tasks.

If the indicators established for the competition are equal for two participants, preference was given to the student who has the best indicator of vocational training.

BodroGordo, Creative Director

In small companies, people compete, as a rule, for their own percentage of the sale or a bonus on the implementation of the plan and achieving the overall success of the company. Competition in small organizations makes sense when representatives of the same profession compete. In another case, the "competition" will be unfair.
In some large companies, especially those with a democratic way of managing, there is a practice of competition within departments or throughout the organization. It is especially noteworthy that this competition is not directly called, but neatly mounted in the corporate culture. And this is probably the best I've seen inside organizations. Let's look at how this is implemented by the Swedish company IKEA, which currently employs about 20 thousand people, and about 300 employees in each store.

The whole company is divided into departments, departments into departments, departments are divided into business zones. Each of the business zones has its own plan for the day, week (more important than the day) and a month, which is integrated into the general plan of the store. Employees do not have a personal sales plan, which allows them not to compete with each other, but to organize to achieve a common goal. The department may differ against the background of the entire store, increasing the percentage of achieving weekly goals and contribute to the common cause - the implementation of the sales plan of the entire store. The result of an individual person will not be noticeable against the background of the entire store and even the department, although the employee as a whole has leverage to influence visitors making more purchases.

With a certain periodicity, employees, including managers and top managers, participate in rotation and work in neighboring departments of the same department. And they even migrate to departments, for example, the head of furniture can change places with the head of related products. Thus, all employees become interchangeable in case some of the departments need help to achieve, again, the general goal of the store. This is an important aspect; it fosters collectivism.

Anna Molchanova, Deputy
executive Director of the National Roofing Union

The purpose of participation in the competition is to win. It’s like in sports. And "dragging" the participants to victory is no less. Example: in 2009, in St. Petersburg, the National Roofing Union hosted the IFD Roofing Championship. Everyone understood our technological lag in the tile nomination from the leaders - Germans, Swiss, Austrians. We invited a German teacher who came and studied with our team. When the guys took first place - it was such a passion, such glee! They still remember.

To what extent are (and are they related at all) professional skills contests, employee motivation and involvement? Directly. Actually, the goal is motivation. Another thing is that some contests are so ugly organized, so boring and formal that the effect is the opposite. Here a lot depends on the organizers and their experience.

Along with professional skill contests traditionally held by companies, there are contests and championships for students and young professionals.
When applying for participation, each competitor has a specific goal. However, there are key motivational factors, regardless of age and status: whether it is a senior student or specialist with experience in the company. These “drivers” often have deep psychological roots.
Firstly, it is an opportunity to test yourself in a “safe” environment. In the conditions of voluntary competition, participants are insured against the inevitable receipt of an assessment of knowledge and skills. An ideal situation to try without fear of mistakes or “being bad”. Moreover, if the result of the competition satisfied the participant himself, he can present it to interested parties (indicate in the resume, show to the employer or teacher at the department).
Secondly, this is a chance to show oneself, to realize ambitions. Here, there may not be a desire for material reward, it is enough to receive recognition of skills and talents. Indeed, the need for praise, approval and recognition is the basic psychological need of a person.
Thirdly, it is an opportunity to establish oneself as a professional and to begin (and for practicing specialists to continue) a successful career in the field of interest. For example, those who show the best results in the ACCA-IFRS PROFESSIONAL Student competition, partner employers will offer internships or even vacancies. Thus, a professional competition becomes a “social elevator”: in a short time you can move from the category of an ordinary student to a sought-after young specialist

Konstantin Gozman, General Director of the agricultural holding
"Doronichi" Kirov region

The purpose of any competition of professional skills is to improve the skills of a specialist, his professional qualities, raise the bar to achieve certain goals and objectives of the business, develop new projects and ideas for the development of business processes, plus evaluate professional qualities in order to promote a specialist on the career ladder.
The approach will undoubtedly be different - if at the managerial positions and managerial posts we introduce clear KPIs with the definition of indicators and the established deadlines for their achievement, then for the linear staff of the agricultural sector and processing enterprises we conduct team and personalized competitions with a clear system of criteria. All this works to develop the corporate culture of the holding, when staff not only individually but also in a group of colleagues can develop, apply new best practices and knowledge in business processes and, importantly, support people with a great desire for development.

The correctly set task of the professional skill contest can contribute to the development of a unity of views on business processes, the development of team spirit and dedication to the enterprise in achieving results.
